| The outbreak of the COVID-19 epidemic in early 2020 brought vast losses of life and property to people around the world and severely impacted the operation and development of many enterprises.As a result,normal production and operation of enterprises were greatly hindered,and the environment faced by enterprises became more complex,volatile,and unpredictable.Organizations increasingly operate in unpredictable,dynamic,and complex environments.Therefore,improving the organization’s improvisation ability to respond to such unconventional emergencies quickly has become one of the most important research topics in academic and business circles.Team improvisational capacity is the ability of a team to spontaneously respond to a problem or opportunity in a novel way.Although the literature widely acknowledges that adequate preparation is essential to team improvisation,little research has been done on what antecedents promote team improvisation.This study aims to answer the core research question “how does the team expertise recognition accuracy of R&D teams make full use of the knowledge and skills of team members to build effective team improvisation ability.” Expertise recognition refers to the degree of correspondence between a team member’s capabilities and other team members’ perceptions of those capabilities.The more accurate the recognition,the more influence can be distributed based on expertise.This paper based on team information processing theory and team motivation information processing theory to understand why some teams can effectively utilize and integrate their members’ knowledge and information and further contribute to effective team improvisation.To explore the influence of its internal mechanism,this study takes the software R&D teams of two internet enterprises in southern China as the research sample,uses large sample data collection to empirically test the theoretical model and research hypothesis of this study.Overall,this paper consists of the following three empirical studies:The first study focuses on how team leaders’ expertise recognition accuracy can improve team improvisation by utilizing team members’ professional knowledge.The core point of this study is that the improvisation ability of a team is inseparable from the teams’ utilization of its members’ expertise and knowledge.The study proves that the leaders’ expertise recognition accuracy is positively related to the team expertise utilization and improvisation ability.Furthermore,according to the team motivation information processing theory,this study proposes that the characteristics of leaders(i.e.,social dominance and reflexivity)are important boundary conditions of this relationship.Multi-source survey data from 79 information technology R&D teams support the moderated mediation model proposed in this study.The second study focused on the effect of team expertise recognition accuracy on team improvisation.The core idea of this study is that although previous research has shown that a team’s knowledge resources are important for team improvisation,what is not known is how the team integrates and utilizes the knowledge resources it has.Study 2 proposes an important team cognition: team expertise recognition accuracy and points out its unique impact on knowledge integration and thus on improvisation capabilities.In addition,study 2 argue that shared leadership facilitates the use of team recognition resources by teams.Based on two rounds of data from 86 IT teams,the results support the hypotheses proposed in this study.The third study focused on the influence of team boundary spanner’s expertise recognition accuracy on team improvisation.The core idea of this study is that team boundary spanners’ ability to acquire the external knowledge and integrate the acquired external knowledge into the team is very important for the team’s improvisation ability.This study investigates how teams can integrate the expertise outside of their team to better respond to an uncertain market environment.Study 3 proposes that team expertise recognition accuracy and its unique impact on inter-team knowledge integration and thus on improvisation capabilities.In addition,study3 argues that the boundary spanner’s organizational status influences the use of recognition resources by boundary spanner.Based on two rounds of data from 83 software R&D teams,the results support the hypotheses proposed in this study.This paper provides a new perspective and insight on the antecedents of R&D team improvisation.Based on previous research regarding the knowledge resources of the R&D team as the determining factor,this paper studies how the expertise recognition accuracy of the R&D team affects the team improvisation ability through the utilization of knowledge resources.In this paper,a total of three times the questionnaire research,this paper has enriched the research results in team cognition,team knowledge management,and team improvisation ability and has practical reference value for the management practice of the R&D team. |
