With the rapid development of economy and society,the external environment of enterprises is characterized by more and more volatility,uncertainty,complexity and ambiguity.In light of this,the competition of enterprises becomes unprecedentedly fierce.In order to cope with the rapid changes of the market,more and more enterprises adopt the organizational form of team which is dynamic and interactive.Therefore,team creativity has gradually become one of the key factors for enterprises to sharpen sustainable competitive edge.Despite considerable researches on team creativity,with the change of the macroenvironment and the perspective of members in the team,this type of investigation should be enriched and developed in combination with the reality.At the same time,It is inevitable to confront conflict among the work team,how to use the positive aspects of team conflict to motivate team creativity becomes the source of wisdom in team management.Deutsch(1990)have proposed a useful perspective in terms of this dilemma during the exploration of cooperative conflict.Although it has been demonstrated that the team cooperative conflict serves as positive effect on team creativity,the specific mechanism of it has not been fully explored.Therefore,it is of great theoretical and practical significance to investigate in depth of the effect of team cooperative conflict on team creativity in the new era.In order to achieve the team's common innovation goals,the cooperative conflicts generated in the team can encourage team members to express their views fully,discuss and exchange their different views,integrate team wisdom and collect creative information widely.The important aspect of team creativity is the ability of collating,processing and screening of innovative information within a team which involved the detailed analysis of creative information and the identification of the value of it.At the same time,the effectiveness of this team interaction is also affected by the level of team reflective communication.In light of this,hypotheses and theoretical model of this research was based on motivational information processing theory and IPO theoretical research framework from the perspective of team interaction.First of all,this research combed the literature of five variables(team cooperative conflict,team creativity,team information elaboration,team idea recognition,team reflective communication),and summarized the connotation,measurement,causality of each variable.Secondly,this research obtained the full sample data of a scientific andtechnological innovation enterprise(Beijing headquarters,Shenzhen,Shanghai,Guangzhou,Zhengzhou 4 branches)through questionnaire and used SPSS24.0 and Mplus7.0 to analyze the data of 64 effective team which is under strictly screen,the conclusions are followed by:(1)team cooperative conflict has a significant positive effect on team creativity;(2)team information elaboration and team idea recognition bridge the team cooperative conflict and the team creativity;(3)the moderator role of team reflective communication has not been verified.In general,this study takes the work team as the research object and verifies the positive predictive effect of team cooperative conflict on team creativity,on basis of this tests the mediating effect of team information elaboration and team idea recognition,as well as the moderate effect of team reflective communication,enriches the mechanical role of the effect of team cooperative conflict on team creativity and boundary mechanism.Meanwhile,the research provide a very innovative reference for managers to solve the problem of how to take advantage of team cooperative conflict in improving the team creativity.
