Nowadays, because we promote school-based management, the school has it's own right of engaging, and teachers' engaging system plays an important, concrete and common role in the school's personnel management. Under the engaging system of all teacher stuff, different school makes different concrete teachers' engaging ways, according to their own conditions and peculiarities. Among the engaging system, choosing other teachers by teacher-in-chief is mainly adopted in the majority of schools. But this way of teachers' engaging system which is confirmed by most of school's managers and hasn't been studied deeply till now. Researching the background, executive process and effect of teachers' grade-dividing engaging system, not only can arrange the whole system and give a reference for revising ways of engaging in middle school, but can complement new contents to the system.The thesis states B school as an example, which has a long history and experience of the teachers' grade-dividing engaging system. The thesis introduces the background information and present executive condition, analyzes the positive and negative effects to school's daily work, puts forward some suggestions for related workers on main problems exist now through conversation, questionnaire and investigation etc.According to scientific survey, promoting teacher's zeal and improving teacher's quality are the motive force of the system's execution. In the first grade engaging, person who get teacher-in-chief must have great professional knowledge, teaching management quality, professional moral quality and psychological quality. In the second grade engaging, teacher-in-chief can engage other teachers and also should be responsible for obeying the rules fair-mindedly, keeping the secret of engaging, executing the final engaging. Most of teachers show their positive attitude to the concrete scheme, process and effects of the system. Teachers who poor in teaching, lack of class controlling, behave in opposition to teacher's professional moral rules couldn't qualify for the post. Failure in engaging will affect oneself and the school deeply. Generally speaking, teachers' engaging system stimulates most teacher's zeal and improves their qualities; liberate the schoolmaster, splits the engaging contradiction; unites the classroom teaching team and clarifies every post's right and responsibility; promptly improves the school's teaching quality and social fame. However, this system causes some problems, such as, currying favor with leaders or getting in by the back door; vicious competition between teachers and sharp examination-oriented education; some teachers' restrain in major; lacking of excellent teachers; inadequate dissemination of engaging work and unopened engaging process; difficulty in realization of the volunteering principle in engaging; arrangement of teachers who fail in engaging, etc. Education executive office should reinforce supervisor of school's personnel management and set up promptly prosecution system for teachers who fail in engaging; perfect teachers' dismissing system. Headmaster and management stuff should ask teacher's suggestions for revising engaging methods. In the engaging process, Union and representative assembly of school staff should affect a lot and make the engaging information known to the public in time. Give ordinary teachers more chances to participate the engaging work; make every effort to broaden ways of arranging those demoting teachers, take more care of the teachers; teacher-in-chief should try to unearth potential of present teaching resource, let the teachers communicate and understand with each other. Teachers themselves should improve self-professional quality and moral quality, keep a healthy psychological quality and enhance self-defense consciousness. In the last part of the thesis, the author deeply researches the real aim of teachers' grade-dividing engaging system, the scope of school's personnel management, the tendency of this system with teachers' floating, etc.
