Particularly in the case of downsizing in an organization, forgiveness arts which was used in organizations can improve employee satisfaction and organizational citizenship behavior. It can create a fine organizational climate. It can lower employee turnover. And it can improve employee performance ultimately. Forgiveness enable the organization to develop steadily in the increasingly competitive market environment. Forgiveness in organizations means that employees who work together are more likely to offend their colleagues. After offensive incidents, the offended employees try to overcome or inhibit negative emotion (e.g., anger, resentment, hostility and fear, etc.), retaliation intention and behavior that was caused by other employees' injury behavior. It is a process to forgive the offenders .The purposes of this dissertation were to explore the structure of forgiveness in organizations under the cultural backgroud of Chinese organizations, the effects of forgiveness in organizations to organizational citizenship behavior, employee satisfation and turnover intention, the internal mechanism of the forgiveness in organizations, as well as the different effects on each dimension of organizational forgiveness in demographical variables. For these purposes, 680 valid questionnaires were collected from 1000 employees in about 20 different enterprises from 11 cities in China . Some standard research methods, such as literature review, interview, correlation analysis, regression analysis, ANOVA and so on were applied for date analysis.The main conclusions were as the following:Firstly, the structure of organizational forgiveness about Chinese employees was three dimensions which included forgive self, forgive others and forgiveness in certain situation. The reliability and validity of forgiveness in the organization questionnaire reached psychometric requirements.Secondly, it was found that forgiveness in organizations had significant positive effect on organizational citizenship behavior and employee satisfaction. Meanwhile, it was found that forgiveness in the organization had significant negative effect on turnover intention from the study.Thirdly, it was found that the organizational climate played a mediating role between forgiveness in organizations and employee satisfaction from the study about internal mechanism of organizational forgiveness.Fourthly, The dimension of forgive others shows different effects in demographic variables such as age and work experience.Lastly, current limitations and future research orientation were also discussed at the end of the dissertation.
