IT industry is the most representative member of new technology industries, and IT industry staff is also a special group of knowledge-type personnel. How to make a reasonable, scientific and effective performance appraisal for this group? This is maybe a very significant topic in modern human resource management. As the largest IT enterprise in Northwest China, W Company is faced with a major challenge on the performance evaluation for its software R&D personnel. A series of problems of the performance evaluation, such as formalism, inefficiency, and unacknowledged evaluation results, lead to poor efficiency in human resource management, a high turnover of key employees, and less competitiveness of the company.Under such background, this paper is aimed at establishing an appropriate and feasible performance evaluation program for the software R&D personnel of W Company. The main topics are to confirm the assessment contents, to select the assessment methods and to establish the evaluation index system for the different software R&D staff. For this, some methods and tools including literature review, performance analysis, AHP and expert consultation are employed during the research. After a literature review, this paper describes the performance evaluation status of the software R&D personnel in W Company and analyzes the main problems, and then explore to redesign the performance evaluation programs for the 3 types of software R&D personnel. We expect that, by this research, some necessary decision-making and method basis for improving performance management, retaining key talent and increasing competitiveness of W Company can be provided.This paper is consists of 6 sections. SectionⅠis the introduction. The relevant theories and methods of performance evaluation are reviewed in SectionⅡ. SectionⅢdescribes and summarizes the current situation and main problems of the performance evaluation in W Company. Based on responsibilities and task analysis, SectionⅣis devoted to the key evaluation contents selection for software R&D personnel of W Company. The performance evaluation programs for the 3 types of software R&D staff are redesigned in detail in Section V. Finally, Section VI sums up the main conclusions of this paper, and sketches a prospect on the future work.
