With the rapid development of national economy, construction industry has become an important pillar industry and grown at a blistering pace in the national economy in China, it plays an important role in the economy of the our country. Construction market shou rapid situation in recent years, especially the posture of the increasing investment in frastructure construction and expanding domestic demand. Meanwhile, as labor-intensive industry, construction industry provides a large number of employment opportunities. Whether any industry in their field if liquidity is too strong, would cause unsteady factors. The introduction of psychological contract has played an important role in construction industry and its staffs, understanding staff psychological through the analysis of the job satisfaction and turnover tendency, and solving the heart against factors through human resource management, improving staff loyalty, avoiding the turnover of personnel.This paper mainly study on relationship beween psychological contract job satisfaction and turnover tendency from a side of knowledge-based staff of architectural design institute in Tianjin.The psychological contract is mutual responsibility expectation, so this paper describe the features of the knowledge-based employees through the research method of theoretical analysis,interviews survey and questionnaire survey, on the basis of analysis by software SPSS13.0 in questionnaire, I concluded that knowledge-based workers' psychological contract structure, and divided the factor of"organizational responsibility"and"employee responsibility", found relationship of in fluence beween the two responsibility though the reliability and validity analysis. Based on this I found the reason of turnover tendency and join low, and proposed solutions and management advice in the end.
