Organizational citizenship behavior (OCB) refers to the individual behaviors that is discretionary, not directly or explicitly recognized by the formal reward system, and that in the aggregate promotes the effective functioning of the organization (Organ, 1988). With the deepening competition among enterprise organizations, and the flattening of organizational structure, OCB are more and more valued by the managers and becoming a hot topic in the research of Organizational Behavior and Human Resources Management.However,the research of this field has just beginning.It is because that OCB is affected by the culture,the research result cannot be used directly.The aim of this paper is to find out the affecting factors and content of OCB, to know the characteristics and rules of OCB in Chinese enterprise.This research, based on previous research, analysis OCB's dimenion through confirmtoty factor analysis and propose OCB's four factor model.Several statistical methods, such as factor analysis, bivariate analysis, hierarchical regression and,were used to analysis the relation about OCB and psychology contract in this study;and introduce perceived organizational support as mediator variable ,which explore the indirect effect of psychology contract and perceived organizational support on the OCB.The questionnaire was administered to 250 subjects sampled from companies in electric industry. The results indicated that:1. The structure of employee's OCB in Chinese enterprises was composed of four factors .The four factors were Identification with the company, Altruism, Conscientiousness, Protecting company resources.2. Psychology contract has positive effects on OCB, and perceived organizational support of employee was also a major factor affecting employee's OCB.3. Psychology contract directly and significantly affected POS.4. Perceived organizational support directly and significantly affected OCB.5. Psychology contract has indirect effects on OCB through POS. Based on the research result,the writer gave some advice to practice of Human resource.Fristly,we can improve organizational citizenship behavior by setting up psychology contract and keeping improving it;secondly,we can improve organizational citizenship behavior by creating perceived organizational support and keeping reinforcing it.
