Competition between enterprises focus on the battle for human resources, as innovation abilities enable talented persons to employ, control and enrich knowledge in the working practice continuously. Therefore, human capital constitutes the significant carrier of enterprises' knowledge capital. Then the knowledge-obtained staff act as the core of human capital and the so-called engineering-technical personnel are important parts of knowledge-obtained staff. Obviously, the item should regard investment in human capital as significant components of its total investment, while regarding human resources management as the key management.Engineering-technical personnel are very important in item group. Worked as the technology-breakers who obtain n the most-advanced technologies, they bring technological vigor continuously. It can be said that engineering-technical personnel that induce the perfect accomplishment, are key to the success of item. As a result, it is a wonderful topic to develop thorough research on how to motive engineering-technical personnel in item effectively, to stimulate their initiatives and creativity sufficiently, to enhance their work achievements continuously and to accomplish the goal on schedule.Inspired by item human resources management theory and personnel motivation theory, this thesis employs theories of organization behavior study, human resources management study and item management study to sum up engineering-technical personnel's characteristics by analyzing psychological and career characteristics. Their characteristics include bright individuality, strong independence, attention to individual development, non- matter needs. Principle, factor and general method that is useful for motivation is presented. Focusing on item's goal-oriented, disposability, short periodicity, huge work load, organization temporarily and human instability, item is proximately divided into formation stage, operation stage and termination stage on basis of life cycle. And then, an effective model that engineering-technical personnel motivation in a relatively-short life cycle is formatted.At the same time, command difficulties as well as feasible solutions in motivation on item engineering-technical personnel are put up in this thesis. Using the obtained conclusion, thesis analyses actual situation of motivation in the case of well testing & perforating service sub company of the daqing oilfield co.ltd. At last, suggestions are enumerated for the case.
