In the Intense market competition, how to attract, motivate and retain talented person and let them be content with their occupation have became the key factor of enterprises' success. This dissertation is background of the erroneous zone which is focusing on treatment and neglecting content of psychological expectation, and based on the analysis of the connotation of psychological contract violation (PCV), organizational citizen behavior (OCB) and working performance (WP). Then the empirical research elaborates process of how PCV making influence on WP through OCB.In the process of research, I totally sent out 300 questionnaires and got back 265 ones in which 249 are available. Sample employees include various educations, working life, levels and property rights of their employers. After tests of reliability and availability of samples, this dissertation statistics the distinction of all variables on demography characteristic with discussion of reasons by ANOVA, and regresses models among PCV, OCB and WP by Structure Equation Model (SEM), which come to conclusions as follow: Firstly, PCV is an Objective reality in human resource management practice; Secondly, PCV has significant indirect influence on WP through OCB; Thirdly, PCV has some direct influence on WP. Also, this dissertation discusses how to manage psychological contract dynamically and guide OCB effectively in order to make a good WP.The research on individual distinction of PCV, OCB and WP detailed analysis about sample characteristic. Comprehensive analyses between the Three deepen the description of influence mechanism. Discussions of how to manage psychological contract dynamically and guide OCB effectively strengthen direct affect to practice.
