With the booming of knowledge-based economy, human resource has become the most important factor of production, focus of competition among corporations has diverted to talents. In order to attract them, develop them and retain them, more and more corporations are beginning to implement human resource development strategy. Mentoring programs are booming as an effective human resource development tool. The great benefits of mentoring relationship have increasingly caught western scholars and enterprisers' attention. In the last thirty years, lots of relative researches and practices have carried out. However, this topic seems to be ignored by domestic academe, relative quantitative studies are extremely few. So it is necessary to study the relationship and influencing mechanism between mentoring relationship and turnover intention combined with the practical background of Chinese enterprises. This thesis researches issues about mentoring relationship of our nation through literature review and empirical analysis, based on the relative study conclusions.Through literature review and preliminary questionnaire investigations among staff with mentoring relationship, the structure of mentoring relationship was found, and we attempted to emend local mentoring relationship scale. The influencing factors of mentoring relationship, the relationhip and influencing mechanism between mentoring relationship and turnover intention are deeply discussed by statistic analyses. We give theoretical guidance and suggestions on basis of the outcomes. Through questionnaire investigations and statistic analyses, following conclusions are found: mentoring relationship has significant positive effect on job satisfaction and organizational commitment, and negatively related to turnover intention. Both job satisfaction and organizational commitment play a mediating role in the relationship between career mentoring/psychosocial mentoring and turnover intention. Type of mentoring relationship, communication frequency and similarity has significant effect on mentoring relationship. Duration of mentoring relationship has no effect on mentoring relationship.
