Research PurposeBased on the extensive research of scholars and inspired by Gallup Q12, this paper presents the concept of organizational climate to cover various sectors of internal management relating to business culture and enterprise management. The author made observations on the relationship between organizational climate and employee engagement. The purpose of the research is to figure out the elements of organizational climate which have the most influence on employee engagement, thus improving the management level by taking appropriate measures.Traditionally, the way to identify and solve the enterprise management problems is to take interviews and do questionnaires. However, the author of this paper turned to correlational research and quantitative analysis approach. Based on surveys and analysis, the author helped a stock listed telecommunication company in China and its provincial branches identify problems concerning management sectors. This approach considerably enhanced the accuracy of diagnosis.Research MethodsThe author referred to a large number of theories relating to the topic of this paper presented by home and abroad experts and scholars. The author also referred to lots of data, scales and materials. Then the author interviewed the employees of the company and established the framework of the diagnosis questionnaire by taking reliability and validity analysis.Based on more than 3,000 samples of responses, the author made correlational analysis about the elements of organizational climate and employee engagement using SPSS software. By studying and interpreting the element correlation matrix, the author helped the company successfully figure out the elements of organizational climate which have the most influence on employee engagement.Research Results1) Clear objectives of the organization, departments and individuals play a keyrole in the study and growth elements of employee engagement.2) Proper, authoritative and high-performance systematic management has a positive effect on organizational climate improvement as a whole.3) Creating a climate of innovation and encouraging innovative behaviors can promote the improvement of employee engagement and organizational climate.4) A team of good cooperation and communication can substantially enhance the employee' psychological self-identity and the organization climate as a whole.5) Smooth communication channels, open and straight communication culture and good information-sharing mechanism are the elements that all have some or other effects on behavior involvement, tasks, study and growth and overall climate of the organization. They are also the most influential elements on employee engagement.6) The key of the Management based on Humanism is to create a democratic atmosphere and employee-oriented investment, thus improving the employee's growth and their recognition of the organizational climate.7) Sound implementation needs efforts to be taken on the procedures, senses and clear instructions. Only by this means, the psychological self-identity of the employee, the tasks and the organization climate as a whole can be enhanced.We can draw the following conclusions from these results.1) The communication elements of the organizational climate have a strong effect on more than half of the elements of employee engagement. Thus, the company should take more efforts on communication channels, open and straight communication and information sharing, creating a good climate for improving employee engagement.2) More than six elements of organizational climate have a strong effect on the overall climate element of employee engagement. Thus, the improvement of the overall climate element of employee engagement can be achieved by various methods, such as systems that can improve organizational climate, innovation, teamwork, communication, management based on humanism and implementation. Infirming of any one of these elements can lead to worsening of recognition of overall climate by employees. In a word, Overall climate element is the barometer of employee engagement, the change of which usually represents the infirming of certain sectors of enterprise management.3) There is a weak positive relationship between the salary element of employee engagement and all elements of organizational climate.4) All elements of organizational climate has a positive relationship with the elements of employee engagement, which indicates that the questionnaire the authored used has a sound theoretical foundation and can be used a good tool for other companies to do similar research.
