In the growing tense competition and rapid- changing world, it's of sense to do research in the knowledge creating of research and development team. The writer think, epiphanic knowledge-creating way could induce the situation of"the pupil surpasses the master"in the process of knowledge creation. This paper amends the knowledge creating helix model of Nonaka, and brings up the"knowledge creating model involving insight learning"depending on the insight learning theory. And consequently constructs a quantitive model in order to discuss knowledge creating model of large project teams with feathers.Additionally, in a more rigorous sense, only individuals can create knowledge, while the teams enlarge and sum up the knowledge creating. Therefore, the social network constructed by communicating between individuals, which is called knowledge communicating network, is of great importance to the success of knowledge creation.So a"BA-NW"knowledge creating network model is constructed in the paper.And also, VC++ is used to simulate process of knowledge creating. the quantitive model, which was constructed in this paper, was used to choose appropriate person to join in the R&D team, and the method and steps of constructing efficient knowledge-communicating networks were proposed.Via the simulation, the writer discovered that in order to improve the efficiency, we should adjust the initial proportion of three types of potential team members and the knowledge differentiae between people in time, and then we could keep. creating ability of the whole team and its individual were influenced variously by adjusting new and old members, quantities of three types, and network structure. Meanwhile,we should try our best to optimize knowledge communicating conditions to improve the communication between managers and workers. We should pay attention to frequently stable communication, creating ideal knowledge studying environment and increasing the team member's knowledge. Additionally, we should add new members in the meantime of the frequently communicating relationship. The members with high creating and interpersonal ability should play critical roles in order to create network with scale-free and small-world features., which will not only be in favor of the knowledge diffusing, but stimulate knowledge creating and increase the performance of a team.
