The purpose of this study is to analyze when and why team composition may have influence on teams in terms of promoting innovation implementation.We fuse Nonaka’s knowledge creation theory and Grant’s knowledge integration theory to propose a process model to elaborate the mechanism team diversity how influence team innovation, on the basis of Marks, Mathieu and Zaccaro’s research about the analysis of the general process of team work and Ambile’s research about the team innovation process。 The model contains three layers of structure. The top layer is a two stage model of team innovation, the first stage is the formation of team creativity, and the second stage is the implementation of new idea or innovation scheme. The middle tier includes three sub-process of team innovation: the division of knowledge, the recombination of knowledge and the selection and implementation of new idea. The bottom layer includes two mechanisms:the social classification mechanism and cognitive mechanism. Under the guidance of this model, this paper analyzed the interaction about the division of knowledge, the recombination of knowledge and the selection and implementation of new idea in team innovation process, and formed the research hypothesis based on the compatibility between alternative constructs and the research model.Based on the research question of this article, we chose R&D teams of wuxi530enterprises as a questionnaire distributed object. After three rounds of the whole questionnaire, lasting one year, the final sample includes378employees,77R&D teams and69enterprises. To ensure the reliability of the research, the construct scales in the questionnaire all are maturity scales. We use statistical methods to test the non-response bias, common method bias, reliability and validity of data to ensure data quality. Finally, we use two regression models including the double moderate model and the moderate-mediate model to test our all research hypotheses and get the following research conclusions:(1) There are positive relationship between team cognitive diversity and team creativity.(2)Team transactive memory system and team performance pressure moderate the relationship between team cognitive diversity and team creativity in the following way:①long with the formation of the team transactive memory system, under the same level of team cognitive diversity, team creativity enhance;②When the team’s transactive memory system formed, if the team performance pressure is high, team creativity level is relatively low; If team performance pressure is moderate, team creativity level rise;(3) Team performance pressure (team leader perceived performance pressure) moderate the relationship between team creativity and team innovation, when team performance is high, team innovation will be weakened;(4) Team creativity mediate the relationship between team cognitive diversity and team innovation performance, the former relationship is moderate by team performance pressure as following way, when team performance is high, team innovation will be weakened.The limitations of this study lies in the research design and construct measure. Firstly in the research design, we don’t analysis the construct and the construct interaction evolution with time; secondly, as a result of the limitation of the research sample, there are defects in the measurement of two constructs, team creativity and team innovation.On the aspect of theory, the contribution of this study is put forward a process model about team diversity how to influence team innovation. Based on the model, we analyze and elaborate the effect mechanism and its boundary about team diversity influence on team innovation. About the management of team innovation, we put forward some advices about how to optimize the team structure, how to intervene the team innovation in different team innovation stages.
