IT organizations face a fast-paced changing industry environment with continuous innovation and highly dynamic characteristics.In the management practices,information and knowledge and its impact on the activities of the organization become the focus of attention,and during the transmission of information,person is the core of the whole management system.Behavioral change strategies are the internal dynamics to move organization into the next changing phase, helping to organize the implicit advantages into explicit organizational capacity of competitive advantage.Synergetic mechanisms for behavioral change strategies stimulate the enhancing path of advantages,making the organizational dynamic elements constantly updated to achieve sustained environmental adaptability.Synergy of behavioral change strategies can help organizations to achieve the effect of "1+1>2" in management.The purpose of this study is to examine the synergistic relationship of behavioral change strategies,and their effects on the performance of organizational change in the changing context of IT industry.We analyzed the synergistic relationship between the learning and integration strategies which are the big two behavioral change strategies from the perspective of organizational behavior.Based on the previous studies and interview study with grounded theory,we concluded a behavioral synergy model which includes three key synergistic behavioral elements(KSBE):interactive trust, knowledge sharing and teamwork.Then through case studies and questionnaires research,we analyzed the intermediary role of KSBE for behavioral change strategies and organizational change performance.We also analyzed the synergistic effects of integration strategies and learning strategies for KSBE and organizational change performance.We also found that:KSBE takes partial mediating effect between resources supports and operational performance,takes total mediating effect between emotional supports and both operational performance and changing capability improvement.In the aspect of learning strategy,KSBE takes total mediating effect between information collection and both operational performance and changing capability improvement,it also takes partial mediating effect between information transmission and operational performance.At last,we found the synergistic relationship between learning and integration strategies on KSBE and operational performance.Finally,research findings were discussed,and a modified theoritical framework were raised,as well as contributions to theoritieal research and management practice. The limitations of the research and prospect in this research field were also proposed.
