In this thesis, based on the particularity of knowledge workers, the author explores the problems and causes in knowledge workers'motivation from the perspective of psychological contract. According to relative guiding principles and requirements, the author comes up "motivating model for knowledge works based on psychological contract ".Then the author analyzes motivating elements and means about knowledge workers.Firstly, analyzing the connotation of knowledge workers, then coming up with knowledge workers'four characteristics:the unique psychological characteristics, superior quality and ability, special work and high mobility. Exploring the concept and characteristics, content and dimensions, the effect on organizations and the break of knowledge workers'psychological contract. Then analyzing the concept and characteristics of motivation, the motivating elements of knowledge workers and the new research trend of knowledge workers'motivation.Secondly, discussing problems in knowledge workers'motivation, and tracing their causes in order to lay the foundation to solve the problems. The problems are:emphasis on organizational values, homogenization of motivating means, polarization of motivaton styles, delayed construction of organizational culture, lack of knowledge workers' identification, narrow "Official standard" promotion channel, lack of scientific and normative performance appraisal system. Their causes are:ignoring the particularity of knowledge workers, lag of management, can't grasp the meaning of motivation, lack of rationality and effectiveness on motivation mechanism.Finally, from the perspective of psychological contract, according to the guiding principles and requirements to solve problemsto construct "motivating model for knowledge works based on psychological contract ". Motivation factors including:benign individual career development, meaningful and challenging work content, effective participation in decision-making and self-management, smooth channels of communication and harmonious interpersonal relationships, good organizational culture and atmosphere, high salary and good welfare system. Motivating methods including:knowledge workers' motivating methods on the basis of developing contract, on the basis of relationship contract and on the basis of trade contract.
