| This study focuses on the relationship between relationship quality and interpersonal citizenship behaviors (ICB) of knowledge workers in Chinese enterprises. Main objectives of this research include: (1) discussing the intrinsic concept of ICB in Chinese context; (2) examining the correlation among the internal variables of relationship quality; (3) exploring their effects on ICB from the perspective of interpersonal relationship based on social exchange theory. Generally, the study consists of two stages. At the first stage, interviews are conducted to analyze the characteristics of Chinese knowledge workers and to seek out the meaning of relationship quality variables and ICB. Meanwhile, factors impacting on ICB are explored, particularly the relational factors, which provide practical support for theoretical modeling and relation examination. At the second stage, based on literature review and previous stage, 350 employees from more than 30 different enterprises are surveyed through questionnaires. First, confirmative factor analysis is conducted to extract internal factors of related variables. Then, structural equation modeling (LISREL software) is employed to shape the correlational model between relationship quality and ICB, and analysis of variance (ANOVA) is conducted to discuss the effects of individual and enterprise variables on all the research variables. The hypotheses are tested to discuss the relationship between dependent and independent variables. Finally, suggestions are brought forward to enterprises and knowledge workers. The conclusions are as follows: (i) ICB is a two-dimension construct: person-focused ICB, and task-focusedICB;(ii) According to the final structural model, among the four variables of relationship quality, the relation between coworker support and empathic concern, along with task-focused ICB is insignificant; however, it is highly correlated to person-focused ICB;(iii) Empathic concern acts as the mediator in the relationship between trust and person-focused ICB and task-focused ICB, as well as perspective taking and person-focused ICB and task-focused ICB;(iv) After the whole model examination, ANOVA is used to test the variance of relationship quality and ICB.
