Chinese family businesses, which are mostly small in size and with limited resources, are confronted unprecedented challenges due to the fierce market competition. In order to obtain and retain competitive advantages, family businesses must thoroughly enhance their management capabilities. Family culture orientation, which is one of the most radical features of family businesses, together with strategic human resource management practice and organizational learning, has significant influence on organizational citizenship behavior of family businesses. But in former researches, those about family businesses' human resource practice and organizational learning and the relationship between them were very rare. So this thesis researched on family culture orientation, strategic human resource practice, organizational learning behavior and their relationships based on the behavior perspective, and tried to explore these factors' influences on organizational citizenship behavior of family businesses.In order to achieve this kind of objectives, this thesis firstly made a systematic review on the former researches, and then made a detailed interview research on 16 family businesses followed by a comprehensive case study, and a preparatory validation and amendment about the theoretical hypotheses was made based on these effort; Secondly, this thesis conducted a questionnaire research and a statistical analysis on a sample of 247 family businesses to further validate the amended theoretical hypotheses. The main conclusions of this thesis are as follows:1. Family culture orientation has a significantly positive influence on organizational citizenship behavior of family businesses.2. The five-dimension structure of strategic human resource practice including selecting, training, authorizing, appraising and rewarding, and the four-dimension structure of organizational learning behavior including exploring & testing, information searching, analyzing & identifying and sharing & transforming, are both approved by this family business research.3. The strategic human resource practice has a significantly positive influence on organizational citizenship behavior of family businesses. To be specific, the five kinds of practice, including selecting, training, authorizing, appraising and rewarding, all have significantly positive influences on organizational citizenship behavior.4. The positive moderate effect of organizational learning behavior on the relationship between strategic human resource practice and organizational citizenship behavior is significant, which shows a significant match between strategic human resource practice and organizational learning behavior. This moderate effect of organizational learning behavior is supported on both collectivity level and some specific dimensions' level.
