Due to special attributes of Human Resources, they are highly unstable and easy to drain. Over frequent flow of human resources is perceived negatively and occurs huge losses to companies. To establish a long term preventive system for human resources retention, simply emphasizing turnover prevention alone is far from enough, organizations need to explore the root of turnover, and thus control the loss of human capital from the origin.There are many reasons behind employee turnover. This study chooses Organizational Commitment as a functional meditor factor. The relationship between turnover and organizational commitment has been studied extensively by many scholars both home and aboard. However, there's few study refers to the develpomental process of organizational commitment and its relationship with turnover intention.This study begins with exploration of the developmental model of the organizational commitment by identification of its antecedents, and as well, investigates its would-be impact on turnover intention. It's then followed by verification of the consequential relationship between organizational commitment and turnover intention. It ends with building of developmental model from organizational commitment's antecedent factors, via organizational commitment, to turnover intention. This study is focus on the developmetnal process and systematic analysis of relationship among all relevant factors.Based on the theoretical study, a comprehensive model and several hypotheses are given. For empirical part, this study conducted questionnaire survey across industries and among different type of organizations. The total number of case is 158(126 valid), using SPSS to validate the theoretical hypotheses and model.At last, some suggestions are proposed to enterprises' HRM based on the conclusions.
