During the recent 10 years, in the background of the rapid development in our information industry, our software industry expands rapidly, software companies are on a quantity of explosive growth, they are facing increasingly fierce competition in the market. As hi-tech companies, talents become their core values, they are the important source of competitive advantages and important insurance for company survival and to sustainable and rapid development. In order to attract and retain high technology talents, software companies provide high wages and good welfare, but the effect of pure material motivation is not ideal, the necessity and importance of nonmaterial motivation are underline. By operating nonmaterial motivation, on one hand, the companies can stimulate their staff according to their hierarchy needs to improve job satisfaction and to arouse staff's enthusiasm, finally improve the performance of the whole company, on the other hand, the companies can effectively reduce the cost of motivation which can make them more competitive.In this dissertation, the study object is employees from software companies. Though theory study, the questionnaire is designed and survey is implemented to get the original data about employ nonmaterial motivation needs and present situation, then statistical analysis for data is done. Though Factor analysis, this study finds the five factors of nonmaterial motivation:work content and nature, work autonomy and achievement, learning and growth, work environment, develop opportunity. Though further research, this study finds the characteristic of staff's nonmaterial motivation needs and present situation of different factors and patterns as well as their comparison. Then this study builds the system of nonmaterial motivation for the software companies and also put forward corresponding improvement suggestions to implement effective nonmaterial motivation, to improve employee work performance and loyalty, to make well use of human capital finally make the companies be more competitive and develop rapidly.
