In recent years, as the interaction of the urbanization, demographic dividend, income growth, and land finance, the real estate industry has developed sustainably and rapidly. The enterprise performance has grown fast and the scope of business has expended constantly. The competition in the talent market of real estate has become more and more intensified, especially for the small and medium real estate development enterprises which are developing rapidly. As a general lack of sound human resources management system, it is difficult to attract and retain highly qualified personnel for them. The real estate development enterprises need to establish a compensation system which is consistent with their characteristics and meets the needs of the enterprises development.Scientific and properly designed compensation system plays an important role in attracting and retaining talents, stimulating staff to do their best in job, and it is conductive to achieving the company's long-term competitiveness. Directed by the modern compensation theory, the thesis takes Tianjin HCD Company as research object. Firstly, this thesis starts with a comprehensive review of relevant theory about compensation management and design, describing the concept, structure, as well as the function and influencing factors of compensation from different perspective. Then, based on Tianjin HCD Company, the thesis mainly diagnoses and analyzes the problems of the company's current compensation system with various methods, such as literature retrieval and individual interview, so as to point out the improving direction. Finally, help HCD Company regulate and redesign the compensation system in accordance with position analysis, position assessment and marketing investment.This thesis aims to analyze the specific cases of the enterprises to reflect the common problem of compensation management in the whole small and medium real estate development enterprises. We try to find some workable solutions in order to provide some references in the compensation management system for the small and medium real estate development enterprises which are developing rapidly.
