We are in a knowledge economy. Knowledge is becoming a core production factor, so the mastery of knowledge workers is the core competition resources for a company. The most important issue enterprises in a knowledge economy facing is how to use knowledge workers efficiently to maximize the power of the knowledge workers. Compared with the general staff, the characteristics of knowledge workers it and their jobs make their work performance more flexible, so it is important to incentive knowledge workers. Of the incentive issues of the knowledge workers, the most central and most sensitive problem is the compensation-incentive. How to build a well-suitable compensation-incentive system to attract and retain the best knowledge workers? How to maximize the compensation-incentive system to mobilize knowledge workers and inspire their creative work? These issues become more and more important for a company in a knowledge economy to enhance market competitiveness.ANO was founded in Shanghai in 1999. It is a high-tech enterprise which specialized in the development production and sales of new dye. There are 118 total workers in ANO now. The number of knowledge workers is 105, which accounts for 88.98 percent of the total workers. Currently, there are some problems with the compensation-incentive system of ANO Company to the knowledge workers, the main problems are that the compensation policy doesn't proceed from the corporate strategy, the external competitiveness of the compensation level is very low, the internal inequity of the compensation structure is low too, and the payment method doesn't reflect the worker's personal equity.Based on this, this research starts from the current economic environment and the characteristics of the ANO, firstly introduces the current status of the compensation-incentive system of ANO to knowledge workers, secondly through the satisfaction research, analyzes the characteristics and problems of the compensation-incentive system, thirdly based on the satisfaction research outcome, this paper designs a scientific compensation-incentive system of ANO to knowledge workers from the perspective of compensation policy, compensation level, compensation structure and compensation methods. From all of these, we want to enhance the motivation of the knowledge workers in ANO to maximize the potential of their creative ability and work ability, so to improve the competitiveness of ANO. We also want to provide theoretical and practical reference to the compensation-incentive system of other enterprisesThe essay is divided into five parts. The first part is the introduction, including the background, significance, main purpose, methods, framework as well as innovation of this study. The second part is the review and sum up of the concept and former researches. This part first introduces the concepts knowledge workers,compensation and motivation and then review the relevant theories of the compensation-incentive system to knowledge workers, finally this part review the former researches.The essay is divided into five parts. This part employs the questionnaire approach to analyze the satisfaction of the compensation-incentive system in ANO, based on the statistical analysis; this part analyzes the advantages and the problems of the compensation-incentive system in ANO. The fifth part is the design of the compensation-incentive system in ANO. Based on the results from the forth, this part designs a compensation-incentive system from the perspective of compensation policy, compensation level, compensation structure and compensation methods. From all of these, we want to enhance the motivation of the knowledge workers in ANO to maximize the potential of their creative ability and work ability, so to improve the competitiveness of ANO.
