It is bring the new opportunity and the challenge for the Chinese advertising industry that the economy is fast development in china now. During recent years, with China's advertising market scale unceasingly expands, the advertising business enterprise rapid increase, the creative employees have the high-speed growth. As core competitiveness of the advertising company, they have common knowledge workers, but the art talent peculiar psychological quality and expectation to work are different from the other knowledge staff. This article attempts to design work for the creative employees of TM advertising company(TMAC) to keep their higher work enthusiasm and good working attitude.The paper firstly makes systematical analysis the development condition of advertisement profession in china according to the correlation data, described the advertisement profession profession characteristic and the human resources structural feature, points out the innovative work condition of the knowledge workers art determines the advertising industry between each company's core competitiveness.Secondly, the paper widely absorbs the domestic and foreign many valuable personality theory, incentive theory, job design theory and related academic achievements, combed and summarized the characteristics and preferences, demand factors of the creative employee in the advertising industry, summarizes that the creative employees have pursues the work independency, to pursue individual achievement, also more idealized and the emotionalism difference to compare with other specialized knowledge staff, analyzed the advertising companythe creative employees work condition of the knowledge workers to its work performance and organizational performance impact, and the reasons about their job burnout, high turnover rate.Finally, this paper taking TMAC's creative employees' job design as an example, described the situation of TMAC's organization structure, human resource management, incentive mode, job design aspects etc., in-depth analysis the problem and cause of the TMAC' incentive mode and job design for the creative employees. Design a series of questionnaires about drive expectation work degrees of satisfaction, the incentive mechanism degree of satisfaction, individual demand on these aspects of individual development demand, working preference, incentive expect about TMAC's creative employees. Through quantitative analysis of questionnaire and summarizes the TMAC's creative employees'work motivation and incentive demand, find out the general rule of incentive job design and practical countermeasures for advertising company creative employees. Through a lot of the investigation to TMAC's creative employees, has set down the work design of TMAC's creative employees based on the perspective of incentive. This design takes into account both the creative employee's personal characteristic, and considering the TMAC's direction. It unified TMAC's organizational objectives and the creative employee's goal, greatly improves the creative employee's work enthusiasm and innovation potential. Expect the research in this paper can offer some valuable suggestions and reference in the management of TMAC's creative employees of Shanxi local advertising company.
