What kind of school is an effective school is always focus in education field. threevariables, including the school leadership behavior, teachers’ job satisfaction, andteacher work engagement, are able to reflect effective measurement in school efficiency,The differences in school efficacy are mainly reflected on whether the difference issignificant above the three variables; however, judging whether the school is aneffective school, depends mainly on the teaching subject--teacher workengagement.So as, this paper regard the teacher work engagement as dependentvariables and discuss the relations between school leadership behavior, teachers’ jobsatisfaction and teacher work engagement. the details is:(a) the average differenceslevel of school leadership behavior is significant between schools or not; the averagedifferences level of teachers’ job satisfaction is significant between schools or not; theaverage differences level of teacher work engagement is significant or not; thefollowing is about difference situations in overall level of three variables and schools;(two) considering nested featuer of the three variable themselves, first assumingteachers’ job satisfaction as layer one can predict teacher work engagement, and itseffects may have significant differences between schools;(three) the overall level ofvariable called school leadership behavior as layer two is involved, which can explainthe differences of teacher work engagement between schools or not;(four) schoolleadership behavior as the overall level variables exists cross adjustment function orintermediary function in predicting the teacher work engagement;(five) according tothe conclusion of the study, we try to find suitable leadership for the school--subordinate relationship and rational management model to provide reference.According to different administrative districts and the type of school in Daqing,werandomly selected245middle-level leader and1133first-line teachers in23senior andhigh school with my study, the results showed that the school leadership behavior,teachers’ job satisfaction and teacher work engagement are significant; teachers’ jobsatisfaction is significant in predicting the teacher work engagement; the result throughstructure equation model AMOS and HLM multilayer linear analysis shows that school leadership exists cross adjustment function in the process of teacher job satisfaction’sprediction on teacher work engagement with explaining the differences between schoolsin teacher work engagement, basing on the results of this study and trying to establishmodel called school leadership–faculty members relationship management model. ithas a realistic significance for adjusting leadership behaviour in improving the teacherwork engagement through refering to the model.
