Teacher job satisfaction is a problem that has been concerned by scholars for a long time.The objects of researches on teacher job satisfaction include teachers in preschools,primary-level education,secondary-level education,tertiary-level education,special schools,and special groups such as young teachers and teachers in remote areas etc.The influencing factors include demographic factors,personal subjective factors,school geography,and principal leadership etc.However,the research of rural teachers' job satisfaction is not enough and needs to be further promoted.Also,present research paid more attention to the influence of individual factors of teachers on job satisfaction.There are few studies on school factors.Many existing studies only consider the area where the school is located and do not include other school variables.In this study,the individual factors of teachers are set as control variables.On this basis,the school factors are added to investigate the influence of school factors on teacher job satisfaction.The data used in this research is from the survey in 2018 by China Rural Education Development Research Institute in Northeast Normal University.The survey collected individual information,living status and working status of teachers in 35 counties in 18 provinces of China.After collected and reorganized 33074 pieces of data,the data was put in multilevel linear analysis model and analyzed with SAS,SQL and other statistical software to analyze the influence of school factors on teacher job satisfaction.The findings are as follows: First,there are between school differences in teacher job satisfaction,which are affected by school variables,16% of which can be explained by differences between schools.Secondly,teacher job satisfaction is determined by school location,school size,and local living conditions significantly.Rural teachers have higher job satisfaction,county teachers' job satisfaction is relatively low.Teacher job satisfaction is negatively correlated with school size,and is positively related to living environment.The better the living conditions of the school location,the higher the job satisfaction of teachers.Third,the teacher's job satisfaction is significantly positively correlated with the school's organizational atmosphere,and the four of the its dimensions-teacher communication,teacher-student cooperation,decision-making participation and teaching innovationhave a significant impact on teacher job satisfaction.The organizational climate's interpretation of the model is 22.54%,which is higher than the interpretation of other variables.It can be seen that teacher job satisfaction is not only affected by individual characteristics and literacy,but also related to school factors.In order to improve the job satisfaction of teachers,different improvement programs should be proposed for different school characteristics.The government should not only improve teachers' wages and salaries,which is to guarantee the basic life of teachers,but also improve the humanistic environment of teachers' work,which includes leadership style,teacher cooperation,teachers-students collaboration.
