Abusive supervision, a destructive leadership behavior on staff mental health andbehavior, together with economic development, has been extensively applied in a range ofindustries, creating a serious hazard and resulting in a disadvantaged position for anorganization in the competition. This study further analyzed the side effects from the abusivesupervision mechanism to the employees in their working environment, based on the researchinto the meaning, mechanism as well as the effects of abusive mechanism.This study looked into a range of the employees’ behaviroral problems cased by someChinese supervisors’ improper management/guidance through the network,QQ, E-mail andon-site with more than600workers in different kinds of Chinese companies in China.Thefollowing conclusion is drived from analytical methods such as exploratory factor analysis,confirmatory factor analysis, and regression analysis。First, abusive supervision consists of two dimensions: mockery and neglection; and theworkplace incivility contains the uncivilized behavior from leaders, interpersonal incivility,uncivilized behavior during work, uncivilized behavior in public; while the workplacedeviant behavior includes interpersonal deviation and organizational deviation.Second, according to the resarch into the relationship between abusive supervision andworkplace bias behavior, mockery and neglection to the staff have a significant positive effecton the staff’s interpersonal deviation and organizational deviation behavior, the same situationalso applies to neglection to the working staff. Nevertheless, the mediated effect fromnegative emotion to the two dimensions of improper supervision as well as the2dimesions ofemployee workplace deviant behavior are not fully displayed.Third, there was clear moderating effect from workplace incivility to workplace deviantbehaviors. Besides, employees of different sex, age, educational status, length of service andthe type of organization tend to display distinctive behaviors in their working place.Finally, clarification was given in terms of the innovation and shortcomings, together with the issues to be further resolved in this dissertation.
