For those college graduates, when they first go to their work, firstly they face their identitiestransformation, from students to employee. Secondly, their life emphasis shifts from learning towork. In the processes, if these newcomers can adapt the organizational socializationsuccessfully, they will strengthen their confidence, clear their career development direction, dowell their career development programming, avoid applying a job blindly, and decline thedemission rate. From the past literatures we know that many domestic and foreign experts andscholars have done a lot of research on newcomers’ organizational socialization, and haveachieved fruitful successes. However, they research less on newcomers’ learning in theirworkplaces. It doesn’t mean that their learning has become never important. On the contrary, thelearning promotes their organizational socialization greatly.On the basis of reviewing the theories of adult learning and organizational socialization, theresearch uses qualitative research method, selects three newcomers in three years as researchobjects, in terms of related literatures, and summarizes the interview contents into fourdimensions to analyze them. Consequently, the thesis standing in the perspective oforganizational socialization, studies the newcomers learning in their work, from the fourdimensions: the work of competent socialization, organizational role socialization, organizationinterpersonal socialization, organization culture socialization.The innovative research can be summarized as five parts:The first part contains the first chapter of this thesis. It mainly focuses on the genesis,background and significance of the research, the reference review, then defines the key words.The second part is the second chapter of the thesis, which introduces the basis of the relatedtheories.The third part is the third chapter of this thesis. It mainly discusses qualitative researchmethod, research object, collecting and analyzing reference.The fourth part is from the fourth to the sixth chapter of the thesis, which composes the mainbody of the thesis. Through the interview to three newcomers who work in three years, it studiestheir learning after they come into enterprises from the four dimensions, including the work ofcompetent socialization, organizational role socialization, organization interpersonalsocialization, organization culture socialization.The fifth part contains the seventh chapter, summarizes the conclusion of the research, putsforward proposals, and discusses the limitations of the thesis and the future research direction.
