It is of great concern to many enterprises how to improve the commitment of newcomers just graduating from university and reduce their turnover rate. It's been explored and studied by some scholars with the perspective of organizational socialization. This research explores the mechanisms that socializational tatics and proactive tatics impact on the commitment of newcomers just graduating from university, with the perspective of both organizations and individuals.This is conducted in china,and there may be some significance both in theory and practice.Based on a large number of literatures, this research build a theory model about the relationship between organizational socialization tatics, employees'proactive tatics, social capital, and their organizational commitment. A survey was carried out from 359 new employees who were graduated in 2009, and SPSS17.0 and AMOS 17.0 were used for descriptive statistics, reliability and validity analysis, independent sample t test and ANOVA, multi-regression, structural equation modeling approach.The research modified the theoretical model about the relationship between organizational socialization tatics, employees'proactive tatics, social capital, and their organizational commitment. The effect analysis of the comprehensive model indicated that the total effect of Organizational socialization tactics on organizational commitment was.442, while direct effect was 0 and indirect effect was.442, which confirmed that organizational socialization tatics had positive effects on the organizational commitment of newcomers just graduating from university,while social capital played a mediating role; the total effect of proactive tatics on the organizational commitment was.320, while direct effect was 0, indirect effect was.320, which confirmed that proactive tatics had positive effects on the organizational commitment of newcomers just graduating from university,while social capital played a mediating role. Meanwhile, there were synergy and interaction effect in the process that organizational socialization tatics and proactive tatics impacted the organizational commitment of newcomers just graduating from university.Through regression analysis, we verified the relationship between all dimensions of organizational socialization tactics and the social capital of newcomers just graduating from university. We also verified the predictive effect of proactive tatics of newcomers just graduating from university on their social capital. The relationship between all dimensions of social capital and organizational commitment has also been verified.Based on the test of the intermediary effect, this research confirmed the path which all dimensions of organizational socialization tactics influenced the various dimensions of organizational commitment.The mediating effect of the three dimensions of social capital (relational social capital, structural social capital, cognitive social capital) was confirmed too.(1) The structural social capital influenced the relation between formal socialization tatics and continual commitment of newcomers just graduating from university and played a partial mediating role. The cognitive social capital influenced the relation between formal socialization tatics and normative commitment of newcomers just graduating from university and played a partial mediating role. (2) The structural social capital influenced the relation between collective socialization tatics and continual commitment of newcomers just graduating from university and played a partial mediating role. The cognitive social capital influenced the relation between collective socialization tatics and normative commitment of newcomers just graduating from university and played a partial mediating role. (3) The relational social capital influenced the relation between sequential socialization tatics and affective commitment, normative commitment of newcomers just graduating from university and played a partial mediating role. The cognitive social capital influenced the relation between sequential socialization tatics and normative commitment of newcomers just graduating from university and played a partial mediating role. (4) The relational social capital influenced the relation between fixed socialization tatics and affective commitment, normative commitment of newcomers just graduating from university and played a partial mediating role. The cognitive social capital influenced the relation between fixed socialization tatics and normative commitment of newcomers just graduating from university and played a partial mediating role. (5) The relational social capital influenced the relation between serial socialization tatics and affective commitment, normative commitment of newcomers just graduating from university and played a partial mediating role; the relational social capital influenced the relation between serial socialization tatics and normative commitment of newcomers just graduating from university and played a mediating role completely. The cognitive social capital influenced the relation between serial socialization tatics and normative commitment of newcomers just graduating from university and played a mediating role completely. (6) The relational social capital influenced the relation between investiture socialization tatics and affective commitment, normative commitment of newcomers just graduating from university and played a partial mediating role; the relational social capital influenced the relation between investiture socialization tatics and normative of newcomers just graduating from university and played a mediating role completely. The cognitive social capital influenced the relation between investiture socialization tatics and normative commitment of newcomers just graduating from university and played a mediating role completely. The structural social capital influenced the relation between investiture socialization tatics and continual commitment of newcomers just graduating from university and played a partial mediating role.Based on the test of the intermediary effect, this research confirmed the relationship which all dimensions of proactive tatics influenced the various dimensions of organizational commitment and found that:(1) The relational social capital influenced the relation between information-seeking and affective commitment of newcomers just graduating from university and played a partial mediating role;the relational social capital influenced the relation between information-seeking and normative commitment of newcomers just graduating from university and played a mediating role completely. The structural social capital influenced the relation between information-seeking and normative commitment of newcomers just graduating from university and played a partial mediating role. The cognitive social capital influenced the relation between information-seeking and normative commitment of newcomers just graduating from university and played a mediating role completely. (2) The relational social capital influenced the relation between feedback-seeking and affective commitment, normative commitment of newcomers just graduating from university and played a partial mediating role. The cognitive social capital influenced the relation between feedback-seeking and normative commitment of newcomers just graduating from university and played a partial mediating role. (3) The relational social capital influenced the relation between relationship-building and affective commitment, normative commitment of newcomers just graduating from university and played a mediating role completely.Based on the theoretical analysis, this paper presented five recommendations: establishing a correct concept to keep people; focusing on constructing and improving the structural social capital of newcomers just graduating from university; focusing on constructing and improving the relational social capital of newcomers just graduating from university; focusing on constructing and improving the cognitive social capital of newcomers just graduating from university; encouraging and guiding the proactive behavior of newcomers just graduating from university actively.
