In recent years, as the demand levels of agricultural enterprise employeescontinue to improve, the salary model which takes monetary remuneration incentivesas the main means has to be challenged, while comprehensive and flexible salaryincentive model has attracted the attentions of academics and business. The totalcompensation incentive can not only improve agricultural enterprise employees’enthusiasm for work, but also stimulate their creativity and potential, accelerateinnovation and promote the development of agricultural enterprises. Therefore, it hasbecome a hot research topic in academia that how to establish a total compensationincentive mode matches with employees’ characteristics, combines inner salary withoutside salary organically and maximizes the incentive effect.Based on the considerations above, documentary research, model analysis andquestionnaire method were sued for in-depth analysis of agricultural enterpriseemployees’ total compensation incentive mode. Firstly, incentive and totalcompensation theory were analyzed; based on which, the key point of Maslowhierarchy of needs and Herzberg two-factor theory were extracted. Besides, theelements of total compensation were collected, organized, summarized and refined;divided the inner and outside salary unifiedly; and a "three-level two-factor" totalcompensation incentive mode was established. Secondly, research hypothesis wasproposed based on the "three-level two-factor" total compensation incentive mode;and then carried on empirical research which took the employees of Hebei ChengdeLulu Company(a typical representative of agricultural enterprises) as an example. Inthis paper, survey data was Statistical analysed by scale design and questionnaireinvestigation witch, firstly, could get insight into the expectative cognition degree ofthe agricultural enterprise employees on total compensation elements, the actualincentive degree of total compensation elements for agricultural enterprise employeesand the overall incentive degree, as well as the relations between them; secondly,could analyze the effect of agricultural enterprise employees’ background variables(gender,age,education background, work experience, job) deeply; finally, providedbasis for the modification of " three-level two-factor " of total compensation incentivemode and the hypothesis verification.Through discussions above, the final conclusions are obtained as follows: firstly,the relationship between the expectative cognition of agricultural enterprise employees on comprehensive salary elements and their overall incentive degree is positivecorrelation; secondly, the relationship between the actual incentive degree of totalcompensation elements for agricultural enterprise employees and their overallincentive degree is positive correlation; thirdly, agricultural enterprise employees’background variables have significant influence on the expectative cognition ofemployees on total compensation elements and their overall incentive degree.Therefore, the "three-level two-factor" of total compensation incentive mode’sestablishment in this paper is scientific and possible in practical application forChinese agricultural enterprise employees’ incentive impact.
