In today's increasingly obvious globalization,the market competition is more and more fierce,and the business environment is more and more complex,especially in the computer,communications and other high-tech industries,rapid technology update and iteration,constantly adjust strategy to meet market changes,customer demand has become a normal business operation.Attracting,retaining and motivating excellent talents is the primary task of enterprises,especially small and medium-sized enterprises with weak competitiveness.This paper takes H company as the research object.The company's strategic transformation and business changes have caused a lot of human resource problems,and the existing compensation system gradually shows its deficiencies.Through questionnaire survey,data analysis and other methods,it is concluded that the existing salary system of H company has such problems as poor external competitiveness,low internal equity,lack of promotion channels for employees and insufficient incentive of welfare scheme.Based on the analysis of the actual needs of employees and the study of the compensation management literature at home and abroad,this paper uses the advanced total reward model to develop some non-economic compensation items while optimizing the economic compensation items.We hope to improve employees' job satisfaction and individual and organizational performance through the design of broadband compensation,self-help benefits,recognition incentives,work-life balance,dual career promotion channels,so as to achieve the goal of supporting the achievement of corporate strategic goals and the growth of business performance.Finally,this paper puts forward some Suggestions on the implementation guarantee and cost control of the total compensation incentive system.Problems existing in the current compensation system of H company are common.The optimized total compensation incentive system has certain reference significance for other communication enterprises,small and medium-sized enterprises of similar size and enterprises dominated by knowledge-based employees.
