With the rapid economic development in China, the proportion of occupation of the new generation employees in the workforce is increasing, even in many companies, the new generation employees have occupied the core dominance. Due to different living environments, the new generation employees exhibit personality traits different from any previous generation, their perception of the work and the pay is also different. This gives business management a big challenge.This research has went through a lot of relevant information, collected relevant datas of the new generation employees compensation satisfaction and cognitive elements of total compensation, in accordance with equity theory and comprehensive compensation theory and combined with qualitative and quantitative datas. On this basis, the analysis is divided into three parts:the first part, conducted a descriptive statistical analysis of compensation satisfaction of the new generation employees, and found the new generation employees were basically satisfied with their compensation, but compared to a promotion, they are more willing to "job-hopping" to improve their level of compensation; the second part, through factor analysis, extracted three factors dimensions that affecting the compensation satisfaction of the new generation employees, namely compensation and benefits, learning and growth,environment and image, while analyze the different demographic variables of the new generation employees of the cognitive differences of comprehensive compensation, found gender, age, marital status and education had no effect on cognition of comprehensive compensation for the new generation employees, and work experience, nature of work, jobs, income have no effect on "Environment and image" dimension for the new generation employees, the impact on the other two dimensions reflect that the lower level the employees, the more simple tasks, the less attention to learn and grow, thave more emphasis on compensation and benefits, and senior staff, management staff are just the opposite; the third part, considering the personality characteristics of the new generation employees, the impact of compensation satisfaction, comprehensive compensation attention and different elements of demographic variables on staff comprehensive compensation cognition of the new generation employees, proposed when conduct the compensation management of the new generation employees, following principles of equity, security, efficiency, flexibility, core, participation, individual and team motivation and legitimacy, and designed comprehensive compensation management model for the new generation employees, suggest implementing total compensation management should pay attention to the preparation and process control of work proposal...
