Living in a competitive city, we have to face the problems of workload, promotion and pay raise, interpersonal relationship, etc. On the one hand, more and more people confront with the trouble of job burnout, and feel physical and emotional exhaustion. On the other hand, the company may not motivate the work enthusiasm of employees. Thus, the productivity will be gradually decreased. Based on this phenomenon, the study, from the view of effort-reward imbalance, aims to discuss the influence mechanism toward job burnout, and then analyze the mediator effects of self-esteem and organizational justice from the individual level and organizational level.This study is empirical research, and the respondents are employees from modern enterprises. A total of290questionnaires were delivered, with208valid questionnaires. The data of survey was analyzed by spss17.0and lisrel8.70software for reliability, validity, variance, correlation, regression and path analysis. The main conclusions are as follows:(1) There is a significant negative influence between effort-reward imbalance and self-esteem, effort-reward imbalance and organizational justice, self-esteem and each factor of job burnout, organizational justice and each factor of job burnout. There is a significant positive influence between effort-reward imbalance and each factor of job burnout.(2) In the process where effort-reward imbalance influences each factor of job burnout, self-esteem partially mediates the relationship between effort-reward imbalance and emotional exhaustion; Self-esteem partially mediates the relationship between effort-reward imbalance and cynicism; Self-esteem fully mediates the relationship between effort-reward imbalance and inefficacy.(3) In the process where effort-reward imbalance influences each factor of job burnout, organizational justice partially mediates the relationship between effort-reward imbalance and cynicism; Organizational justice fully mediates the relationship between effort-reward imbalance and inefficacy.At the last of the paper, the results of the research are discussed and the suggestions of the management were provided.
