Nearly every enterprise has experienced counterproductive work behavior of employees which causes huge loss. The thesis studies the contest and structure of counterproductive work behavior in the Chinese situation, and develops the scale adequate for Chinese employees. Then it explores the related factors of counterproductive work behavior and puts forwards suggestions and advice.First of all, the thesis sorts out the literature on concept, structure, and theoretical explanation of counterproductive work behavior of employees, also presents the definition of "counterproductive work behavior", which is defined as "the sum of intended behaviors of employees in the workplace and in the process to fulfill their duties, which objectively bring negative effect to the corporate members, the corporate’s tangible and intangible assets." Based on this, it gathers the behavioral indicators through interviewing5middle-level and senior managers and10employees, as well as issuing an open questionnaire, to establish the initial scale. Then it uses the exploratory factor analysis to analyze the collected questionnaire data and gets the structural model of counterproductive work behavior, which is further validated with the confirmatory factor analysis of the structural equation model. Finally, it explores the effects from characteristics of population and business ethics atmosphere on the counterproductive work behavior of employees.The conclusions of the thesis are as follows:(1) The counterproductive work behavior scale the thesis develops consists of30items, adopting the measurement of Likert5from "Never occur" to "Frequently occur" with high reliability and validity;(2) Counterproductive work behavior of employees in Chinese situation contains five factors:Sabotage, Slack, Property encroachment, Human malice and Company politics.(3) Population characteristics as "gender","age" and "the type of enterprises" have a great impact on the staff’s counterproductive work behavior, while others don’t have significant impact on it;(4) Business ethics atmosphere which can well predict and also has a great impact on counterproductive work behavior of employees. The level of the company’s leadership’s Business ethics, the level of Business ethics management and organizational justice have a negative prediction on it.
