The R&D personnel,as the subject of enterprise technological innovation who is the mostcreative human capital and the most active core resources. Whether their enthusiasm andcreativity can be fully play is the key to the success of enterprise R&D and technologyinnovation. With the increasingly fierce market competition and the sustainable growth of talentflow, how to maintain R&D personnel become the major problems of enterprise development.This paper, which is based on analysis of theories in domestic and foreign country, use aliterature and empirical research on China’s high-tech R&D personnel job embeddedness andturnover intention. According to the empirical results to further explore the keeping mechanismof R&D personnel. And use the SPSS software to do the data analysis. Moreover, discussedemployee’s incentive and keep policy of X company based on job embeddedness theory.The full essay is divided into five parts: Chapter one, introduction, this article introduces theresearch background and the research significance, research status at home and abroad, theresearch content, the technical route and the key problems to be solved; The second chapter,basic theory, mainly introduces the heterogeneity of human capital theory and the Features of R&D personnel heterogeneity, turnover Influence Factors and turnover model study, jobembeddedness theory ’s origin as well as the domestic and foreign research for jobembeddedness theory. And then construct the hypothesized model.The third chapter, empiricalresearch analysis. design the questionnaire and have a small range of pre-test, get the last jobembeddedness scale. Then grant questionnaires to the R&D personnel, obtain the correspondingbasic statistics and reliability and validity analysis, and make the correlation and varianceanalysis by using SPSS17.0; The forth chapter, According to the empirical results and the typicalcase analysis to further explore the keeping mechanism of R&D personnel。And discussedemployee’s incentive and keeping policy of X company based on job embeddedness theory; Thefifth chapter, conclusion and prospect, summarizes the main achievements and shortcomings,and the later research prospects.
