With the increasing Competition in talented people and the increasing pressure to innovation management, meanwhile, knowledge workers show a very high intention to leave these organizations. High turnover rates not only set back the stability of the team, it increases the replacement costs. It is of key importance to analyze the reason why the staff leaves the organization.And at the same time, it is urgent to come up with the measures to solve the problems. The thesis aims to analyze the relationship between self-efficacy, job satisfaction, and turnover intention from the angle of underemployment for knowledge workers in high-tech companies.411knowledge workers filled up the questionnaires and SPSS16.0has been applied for the research. Conclusions summarized are:Underemployment is negatively related to job satisfactions and positively related to turnover intentions. Job satisfaction shows partly mediation effect between underemployment and turnover intentions. Self-efficacy positively relates to job satisfaction and negatively relates to turnover intentions. As a regulator, self efficacy adjusts underemployment, turnover intention and job satisfaction. Therefore, this thesis provides new approaches to control the turnover rate and bring up brand new points in real practices, which will provide some suggestion about how to manage the staff for the Multinational enterprise.
