1990s, the enterprises are facing competition from around the world, and the vagaries ofthe market environment. In order to survive, the enterprises are more than ever concernedabout the organizational competitiveness and how to improve overall performance. However,for a long time, people pay more attention to organizational citizenship behavior which canpromote competitiveness of the enterprises, the counter-productive work behavior which haveseriously effect on the interest of organizations and other stakeholders is relatively isolateduntil its negative impact is increasingly prominent. Counterproductive Work Behavior (CWB)is an intentional behavior of organization member, hurts colleagues or organizations’legitimate interest.The practice has proved that counter-productive work behavior wouldseriously undermine the competitiveness of enterprises, some company are even bankruptbecause of CWB.In view of the serious harm caused by CWB, it is very necessary to study the antecedentsof CWB and thus to explore how to manage it. At present, attention was paid on the loworganizational commitment, low job satisfaction, sense of job stress, sense of organizationunfair and some other variables aboutantecedents of CWB, while ignoring the psychologicalcontract violation which is widespread in organizations. In the model of psychologicalcontract violation and behavioral response, Turnley and Feldman has been explicitlymentioned that psychological contract violation will lead to antisocial behavior of employees,including retaliation, destruction, theft, attack. Although, antisocial behavior is not equatedwith CWB, such as retaliation, destruction, theft, attacks and other acts are typicalmanifestations of CWB. In this thesis, psychological contract violation as an independentvariable, CWB as the dependent variable, negative emotions as a mediating variable. Therelationship between psychological and CWB was studied. Research shows that psychologicalcontract violation consist of three parts: working environment dimension, transactionaldimension and development dimension. CWB is constituted by the three dimensions asfollows: working destruction, passive work and interpersonal aggression. Psychologicalcontract violation has significant affect on the CWB, interpersonal environment andtransaction dimensions have significant effect on the CWB, developmental dimension has notsignificant effect on the CWB, negative emotions play a partial mediating role in impactwhich the psychological contract violation have on the CWB, demographic variables have acertain impact on the feelings of psychological contract violation and occurrence of CWB.
