Employee Performance Management is an important part of human resourcemanagement. Through scientific and effective performance management, it canmotivate and help employees achieve superior performance in order to achievecorporate strategic goals. In this paper, it takes the marketing staff of NNTelecommunications Company as an example, and it proposes a new performanceappraisal optimization based on analyzing the company’s former marketing staffperformance appraisal system and combining with relevant theoretical knowledge. NNTelecommunications Company establishes a systematic and effective marketing staffperformance appraisal system.Through practical investigation, analysis and diagnosis, there are some problems inNN telecommunications company performance appraisal..Evaluation indexes setunreasonable (business indicators, capacity indicators, attitude indicators);Assessing theimplementation of the implementation process doesn’t do well (performance counseling,assessment data collection);Performance feedback and improvements are not in place(re-examination light feedback, results-light improvements);Performance appraisalfoundation is weak (the concept of performance appraisal, assessment system,assessment data) etc.This paper improves the existing performance appraisal system, based on thediagnosis of problems in the performance appraisal system and the theory of the use ofperformance appraisal.This paper sets the performance appraisal KPI of marketing staff,based on Balanced Scorecard ideas(from financial, customer, internal processmanagement, learning and growth in four areas), according to government andenterprise marketing personnel, public marketing personnel, marketing personnel inrural areas characterized by three different staff re-optimization. To strengthen theperformance appraisal process control, development of performance auxiliary system tohelp enhance the accuracy of performance evaluation data; To strengthen theperformance results of feedback and improvement, marketing staff to establishappropriate mechanisms for feedback and improvement;The effective implementation of performance results of the use.Finally, through performance appraisal system re-optimization for the marketingstaff of NN Telecommunications Company, marketing staff performance levels havebeen greatly improved, satisfaction through surveys has been found to enhance and thecompany’s marketing staff turnover rate was significantly reduced. These changespromote the business telecommunications company NN healthy development strategyand have played a positive role in the current critical period of transition.
