Since the reform and opening up, especially since the new century, the rapid development of the market economy and constant improvment of the modern enterprise institution, professional managers become increasingly important backbone group in our business management. Meanwhile, China’s industrial transformation and upgrading is experinceing in the rapidly advancing and Chinese enterprises are deepening of the international operations. As China’s economic is standing on the historial node of "upgrading version", professional managers need to play new role models and exert their competence factors to make the company grow by leaps and boost economic transformation and development, therefore, research on the competence of professional managers in the transformational change situation becomes very important in theoretical and practical significance.Starting from the transformational change situations and based on Adaptation-Selection-Development Theory (ASD), this study explores the professional manager’s competency elements, examines the change characteristics and their interactions on the competencies of professional managers, and discusses professional managers’competency development strategies and the relationship with change performance.Through interviews with seven professional managers, this research finds situational characteristics faced by professional managers and corresponded competences under the transformational change context as well as developmental strategy. On the basis of interviews, we collected240valid questionnaires in Hangzhou, Shanghai and so on. After the corresponding data analysis, this study achieves the following conclusions:1. In the transformational change situations, professional managers’ competency includes the ability to adapt cultural values, team and project portfolio and change action development capability. According to the perspective of process theory, cultural value adaptability includes culture perception, the integration motivation and behavioral adaptation; team and project portfolio competence includes the ability of project portfolio structure, team resources configuration and project portfolio control; change action and development competence includes structure innovation, adaptation direction and action feedback.2. Situational characteristics of value’s diversity and transition span have a significant positive impact on professional manager’s competency, and the interaction between situational characteristics has a significant influence on professional managers’competences of team project portfolio and change action development. Acconding to the situational characteristics, we differentiate four situations-"stay","activation","overstep" and "breakthroug".3. Professional manager’s competency has a positive effect on the coporate change performance, but there are differences in the impacts which the competency elements have on the change performance. Professional managers’competency including the ability to adapt cultural values, team and project portfolio and change action development capability have a significant role in organizational financial performance. The cultural value adaptation and team project portfolio capability have more obvious impact on organizational innovation performance, and professional manager’s career performance is more affected by professional managers’change action development competence.4. There are some difference in action learning strategy’s moderate effect on the relationships between professional manager’s competency and different types of performance. Action learning strategy has a moderate effect between professional manager’s competency and financial performance and innovation performance. Meanwhile, professional managers’competency has a partial mediate effect on the relationship between value diversity and organizational innovation performance and has a total mediate effect on the relationship between value diversity and carrer performance.
