Since the reform and opening policies were carried out, finance business in China has been to an unparalleled period of big development, especially that Chinese finance business represented by commercial banks has gone through almost 30 years and stepped into a new stage. Since the first joint-stock commercial bank was founded in 1987, Chinese commercial banks have gone through up and down, of which have been to level of World’s top five hundred, and the capital scale has reached to world famous banks. Some commercial banks founded at the same time, however, still stand there or even fall behind from group one to group three. There are a lot of reasons that caused such situation, but the secret of success in commercial banks with rapid developing speed is that the customer manager of the bank was offered to an impressive salary after making a comprehensive survey of the rules of commercial banks’ development. On the contrary, the customer manager’s salary in the banks which got stuck to the development is generally poor by extensive meaning. Which was explained in the paper.The author summarized the salary system theory according to other 13 national joint-stock commercial banks’ salary motivation scheme combined with the basic management situation of Z bank, analyzed and optimized present customer manager salary system, then worked out a suitable plan for Z bank as well as hoped the plan would be useful for other joint-stock commercial banks.
