With the advent of knowledge economy in twenty-first century, it is inevitable for star hotels to be in need of knowledge workers. The large scale of star hotels in China, the annual increase of the high-star hotels, coupled with the emergence of rapid development of China’s hotel industry, have made the demand for knowledge works in star hotels keep growing. However, the reality is that there is a high turnover rate of knowledge works in star hotels. Therefore, it has become a hot issue to discuss how to ensure the stability of knowledge works in star hotels, to motivate their enthusiasm for work, to give full play to their value and to reduce the turnovers.Psychological contract is implicit, informal, and related with individual perception. One of the effectiveness of Psychological contract theory to organization is that it helps the employees to maintain good relations with organization in dynamic conditions, to enhance the awareness of staff ownership, to reduce the employees turnover rate and to increase the cohesion of organization.After making a review of psychological contract theory, motivation theory, and theory of knowledge workers, based on psychological contract theory, this paper designs a knowledge workers’ motivation perception questionnaire from the perspective of organizational responsibilities. Statistics are collected by a questionnaire survey. The method of factor analysis is used to explore the motivation factors of knowledge workers in hotels based on psychological contract theory, and a motivation perception evaluation system is also constructed. An empirical study is conducted to investigate the satisfaction of motivation perception knowledge works in star hotels by using fuzzy comprehensive evaluation method. Strategies to motivate knowledge works in star hotels are thereby proposed.
