| At the end of 20th century, along with the coming of mass higher education process, the local universities have ever met the chance of development both in quantity and scale. The local universities, which are the important component of the development of higher education, are the main force to undertake the mission of realizing mass higher education and provide local economic and social development with indispensable human resources and intellectual supports.The expanding of enrollment scale intensifies the teaching stress of faculties and amplifies the young teaching staff. At the same time, a series of problems occur. Young teachers are vital reserve force of teaching staff in universities, those whose degree of development have a direct impact on the development of universities in the future. Therefore, how to ensure benign development of young teachers on the condition of severe competition among teachers and of the frequent flow about teaching staff is the key to strengthen prestigious teaching staff and to realize the sustainable development of local universities.The thesis puts the development of young teachers in local universities as the starting point of research to deeply insight their current living condition, the practical problems in the starting of their career and the specific needs in the four dimensions of their development (personal development, teaching development, organizational development and professional development) by interviewing and questionnaire survey to find problems, analyze the causes and present some solution strategies.First, the thesis base on the summary and historical development of theoretical model of the development of teachers, hence, by contrast, to conclude some enlightenments:Firstly, to reform the management system to provide proper condition for teachers in universities; secondly, to improve humanized evaluation mechanism to intensify the initiative of teachers; thirdly, to put the supervisory mechanism into practice effectively to implement the training and development for teachers; fourthly, to strengthen the initiative of personal development of teachers. The strategies provide realizable references theoretically for the young teachers who work in universities.Second, the thesis, by using the form of interviewing and questionnaire survey, choose 7 local universities as research samples to realize young teachers’ development discrepancies and to deeply explore their development demand on four dimensions such as personal development, teaching development, professional development and organizational development and the realistic problems they have met at the beginning of their career by contrastive analysis of young teachers’ development demand on the four dimensions, those who have different universities, different professional titles and different educational background. Moreover, the thesis try to find the courses which impede the development of young teachers and to present their development status, hence, to provide the local universities’making management system and development plan with theoretic and realistic basis.Main reasons which have impact on the development of young teachers present two levels. Specifically, the reasons are embodied on four levels; they are personal level, institutional level, organizational level and method level. On the aspect of personal level, the reasons include misunderstanding of the development of teachers, lacking of the effective plan and unsatisfying with the income. As the level of institution, the reasons embody the inconstant policy of the official, imperfect mechanism of professional title promoting and evaluation, lacking of effective incentive mechanism. To say the organization level, the causes are the loosing organization form and imperfect organization structure of teachers’development. The last level is method; it involves training of young teachers focusing on its way than its content and lacking deep communication between senior and junior.At last, the thesis is on the basis of using the historical experiences of the development of US teachers, who work in universities, combine the statistics from interviewing and questionnaire, and analyze the research to put forward some strategies and suggestions to the levels of concept, institution, organization and method respectively. On the concept level, it suggests updating the growth concept of young teachers and stimulates the motive power of growth. As to the institution level, it aims to establish and perfect institution to ensure the fair and just opportunities and treat gained by young teachers. On the aspect of organization level, the local universities should establish relevant development agency and create proper development condition. To say the level of method, improving training form and promoting diverse development should be done. |
