More and more knowledge workers are now playing very important roles inorganizations nowadays with the rise of the tertiary industry. Knowledge workers play veryimportant role in organization innovation because of their particularity. Our country isstrongly advocating building an―Innovative Country‖, so we need more talents play outtheir innovation capacity to achieve this goal. Therefore, improving employees’ innovationperformance is becoming a realistic issue. Employees’ innovation performance is one part ofOrganization performance, and also the origin of achieving continuous competentadvantages; it is affected by a lot of factors. High Performance Work Systems (HPWS)affect it a lot. But after reviewing the past literature, few researches about exploring therelationship between them are found; the mechanisms of them are unclear. This research willexplore the relationship and mechanism of them; select Psychological Capital (PC) asintermediary variables to explore the mechanism.This study used a combination of theoretical and empirical research methods to carry out.This study will find the relationship among HPWS,PC and IP by reviewing the relativetheories about HPWS、IP and PC, then construct the hypothetical model. Questionnaireinvestigation will be used in the next step to collect relative data, and then do data analysisby using statistic software. SPSS19.0will be used in this research to do correlation analysis,regression analysis so as to verify the hypothetical model.The results show: HPWS had significant positive effects on employees’ IP. HPWS hadsignificant positive effects on employees’ PC. Employees’ PC had significant positive effectson employees’ IP. PC plays a partial intermediary role between HPWS and IP. Among thethree dimensions of PC, two of them are positively significantly affected by HPWS. Fourdimensions of PC can all positively affected employees’ IP. The―to forge ahead‖dimensionand―optimism and hope‖dimension both can partially mediate the relationship betweenHPWS and IP. This Paper also discusses and analysis the results, then give some managementsuggestions for the manager in organizations. Conclusions are summarized in the end.
