ABSTRACT:Today, in the rapid development of global economy, the Knowledge workers have become a group can not be ignored in the enterprise, by using their knowledge and skills,they provide necessary guarantee for the enterprise’s survival and development which is in the in the fierce market competition.Thus the management of knowledge workers will become an important direction of management, executives need to give enough attention to the aspects of their work. Work and life are two important aspects of the Knowledge workers need to face, work can provide employees with the necessary material support, and life can provide emotional support for them. Therefore, it’s very important for knowledge staff to balance the relationship between the work and life.To knowledge workers as the research object, this study with a new angle of view focus on work-life balance, analysis the influence of work-life balance on job performance through the empirical, and test partial intermediary role of the psychological contract in it.On the basis of fully consulting the related literature, carried on the detailed mechanism analysis of work-life balance effects on job performance. While adding a psychological contract as an intermediary variables to explore their work-life balance for knowledge workers intermediary role job performance. Using the questionnaire for verification hypotheses. In this survey the course of implementation, a total of420questionnaires,363were recovered, and finally get288valid questionnaires, the effective rate was79.3%. Analysis using SPSS18.0software reliability and validity analysis, correlation analysis, regression analysis, reached the following conclusions:(1) Work-life balance for knowledge workers’ job performance was significantly positively predicted, while the two dimensions of job performance-relationship performance and task performance were also significantly predict. That employees perceive work-life balance, the higher the degree, which exhibit higher job performance.(2) The work-life conflict has no effect on the knowledge staff’s work performance, namely the life imbalance due to the work has no negative impact on knowledge staff’s work performance. Conflict of life work to work performance have significant negative prediction function, shows that the imbalance of work due to the stress of life have negative influence on the knowledge staff’s work performance. Life-work promotion has a significant positive prediction function to work performance; Work-life promotion on job performance has remarkable positive forecast function, explain the mutual balance will promote the knowledge staff’s work performance.(3) The psychological contract play partial intermediary role in the work-life balance effects on job performance. But transactional psychological contract has no intermediary effect in the work-life balance effects on job performance, contextual performance and task performance. Development psychological contract and contextual psychological contract have significant negative prediction function, shows that the development, contextual psychological contract play an intermediary role between work-life balance and job performance, contextual performance, task performance.In view of the research conclusion, we put forward several countermeasure proposal to the enterprise management:Develop flexible work; Establish an effective incentive mechanism; Caring staff, happy life; strengthen the establishment and maintenance of psychological contract; Emphasis on training to improve performance.
