Pay secrecy has been one of the most controversial yet under researched topics in the pay management. And there is a few empirical research on this topic. We discussed a dependent variable——employee exit behavior in this reaserch, breaking pay secrecy on single dependent variable "job performance" in reaserch. According Social Exchange Theory and Equity Theory, we test the mediating effects of breach of the psychological contract and the moderating effects of inequity tolerance. This study aims to explore the status quo of pay secrecy in the context of China, as well as provide a reference for Chinese enterprises to use pay secrecy in future.Research on pay secrecy is not yet mature,and there is no unified conclusion. This paper used research methods of theoretical analysis and empirical analysis, qualitative analysis and quantitative analysis.This study chose questionnaire as the main method of data collection. Data analysis and empirical research based on samples of employees in the Chinese context. The following conclusions:(1) Pay secrecy has a positive effect on employee exit behavior.(2) Breach of the psychological contract mediate the effect of pay secrecy and employee exit behavior.(3) Inequity tolerance moderate the effect of pay secrecy and employee exit behavior.
