With the deepening reformation of China’s financial system, the different types of commercial banks developed intense competition on financial market. The market performance of those commercial banks stands for performance of the whole industry of China’s banks, and has great influence on the nation’s economy and the people’s livelihood. Currently, the employees of new generation have become the main basic staff in banks. And grown up under different environment and pressure, the new generation has different personalities from the older ones, they are more concerned on ego and self-conscious, and they are more skilled and more intellectual, which make they to become the strategic resource of each banks. So research on the banks’ performance management system suitable for the new generation is important to improve the banks competitive capacity and market performance. At the same time, the way people communicate has changed a lot with the development of the modern technology, and people can get information faster and faster. Whether people are satisfied with the communication on work occasion has great impact on their work performance.In the process of research on the theory of performance management, scholars found that contextual performance has independent impact on the whole performance, and it constituted the social and psychological background of the organization, at the same time, it could help to create a good communication environment and enhance the ability of members, at last it could enhance the team’s performance. So it’s meaningful to research on the contextual performance for building the performance management system. And as an important react of employee’s attitude of the organization, communication satisfaction’s improvement plays a vital role. Based on this, with the basis of previous studies and combination of characteristics and actual situation of commercial banks in China, the thesis would do further investigation on the communication satisfaction and contextual performance of the new generation stuffs, and empirically analyze the relationship between them, and check whether organizational commitment assume the role of intermediary variable, eventually to provide a reference for improvement of the situation of communication satisfaction and performance management.The study will focus on the problems of the following three aspects, first, the situations of the new generation stuff’s communication satisfaction, organizational commitment and contextual performance in commercial banks, and their differences in demographic variables; secondly, the relationship between communication satisfaction and contextual performance; finally, the check of organizational commitment’ role of intermediary variable. In order to obtain the related data, the author designed and modified the questionnaire, and after the survey, the author used SPSS software to test the validity and reliability of the questionnaire, and conducted descriptive analysis, correlation analysis and regression analysis, and at last tested the hypothesis of the study.The results of the study show that the communication satisfaction and contextual performance of the employees of new generation have no significant difference in different demographic variables; and communication satisfaction positively affect the contextual performance, and it only in some dimensions has a significant positive impact on organizational commitment; and organizational commitment also positive affects contextual performance; and organizational commitment is not the intermediary variable between communication satisfaction and contextual performance. So, the author mentions that management should be people-oriented, and managers should take full advantage of the employees of the new generation, and to establish the communication mechanism and to create a good atmosphere of communication in banks, finally to attaches great importance to the construction of enterprise culture to increase the sense of belonging for the banks.
