Different from agricultural and industrial economy era, in knowledge-based economy era, knowledge has replaced land, labor and capital as the engine of wealth growth. Besides that, more and more companies begin to introduce the process of knowledge management. Through continuous knowledge integration and knowledge creation, those companies master the way to strengthen the ability of core competition and to meet the rapidly changing needs of customers.However, as the knowledge management goes from theory to practice, it was found that, in the process of knowledge innovation, knowledge sharing is.the most difficult to achieve. To produce useful knowledge transfer performance for enterprise innovation, converting knowledge sharing intention to effective knowledge sharing behavior is still facing many obstacles. Frequently, we can even find that there do be sharing behaviors, but no sharing effect.Unfortunately, a large number of related researches still remain much focus on the influence of individual knowledge sharing willingness (KSW) on knowledge sharing behaviors (KSB), but pay little attention to the knowledge transfer performance (KTP), much less attention on situational factors. As a consequence, those research conclusions mostly lack guiding significance for practice.Therefore, in order to make up for the shortcomings of related study and improve the practical value of the research conclusions, We focus on knowledge transfer performance (KTP) directly and also focus on how team emotional aclimate (TEC), an important situational factor, affects the knowledge sharing mechanism.Based on a detailed review of the theory, through futher analysis about the potential influencing mechanism of knowledge collecting, knowledge donating willingness (KCW&KDW) and team emotional climate (TEC) on knowledge transfer performance (KTP), this study put forward a relatively mature research model and hypotheses. At the same time, around the theme and refined questions of the research, we adopted a more rigorous study design and used questionnaire survey, a basic investigation method, to collect valid data of 401 team members in 60 teams. On the basis of these data, we did a very strict hypothesis test.The results showed that it’s very necessary to distinguish these two kinds of knowledge sharing willingness (KSW). Individual knowledge collecting and donating willingness (KCW&KDW) are positively related to knowledge transfer performance (KTP). Team emotional climate (TEC) promotes knowledge transfer performance (KTP) and moderating the relationship between knowledge collecting willingness (KCW) and knowledge transfer performance (KTP). When team emotional climate (TEC) is more positive, this positive relationship is weaker, even can be translated into a negative one.To sum up, this study, based on the actual demands of organizational knowledge management, brought knowledge sharing willingness (KSW), team emotional climate (TEC) and knowledge transfer performance (KTP) into a unified theory research framework, and through the empirical analysis, we tested the relationships among them. Finally, we provide a theoretical and practical guidance for the organizations when they have to choose or design the schemes of knowledge management in different situations.
