Competition is always the impetus to make change of the enterprise management. The growth of enterprise will manly rely on the unique competitiveness which was cultivated by efficient management system along with the aggravation of the market competition. Performance management is not only the focus of enterprise management, and is also the lifeline of the enterprise. Many enterprises have been focused on how to establish an effective performance management system.The enterprise needs constant practice and exploration to establish a scientific and reasonableperformance management system which is suitable for their own, only in this way they can improve the core competitiveness and remain unconquerable in the fierce market competitions.As a centralized products marketing company, the markets’ performance and appraisal management is particularly important to Shenzhou Corporation. However, the performance management in Shenzhou Corporation is still in the simple imitation stage due to the low level of management, the management philosophy backward and other reasons, which resulting in many problems in the practice of performance management and affects the realization of the strategic objectives of the company. Therefore, the paper makes the performance management for marketers in Shenzhou Corporation as the research object. The paper tries to optimize the performance management and appraisal system to solve those problems in marketer performance management in Shenzhou Corporation.First of all, the paper introduces the background, significance, framework and methods of the research. Secondly, the paper analysis and summarizes the current situation of performance management in Shenzhou Corporation, and analyzes the existing problems of performance and appraisal management throughout the company through the way of questionnaire survey. Through statistical analysis of survey results, it found that corporate performance management is not only the presence of the Divine performance management and corporate strategic objectives bridge the gap between science and the lack of system performance management system, there is no performance appraisal index system, performance evaluation process evaluation criteria are not clear, the lack of necessary performance coaching, not fully apply the results of the performance evaluation, the results of the feedback is not enough detail and depth.On the base of the above research, the paper optimizes the design of the performance appraisal index system through the method of key performance indicators (KPI) with the strategic objectives as the starting point. Firstly, it introduced the principles and ideas to optimize performance management system. Then, it introduced the design of the performance appraisal index system and focused on the selection and the settings of the index weight of performance evaluation index. After that, it presentedrecommendations for improvement from performance counseling and communication design, performance appraisal design, the application of performance results and performance feedback. Finally, the paper puts forward the safeguard measures for markets performance management system in Shenzhou Corporation form institutional building, organizational management and personnel security starting.The paper not only will improve the performance management system for markets in Shenzhou Corporation, but also has a certain reference value for similar corporations.
