With increased competition organization, leadership effectiveness has become animportant factor in business management efficiency and enterprise competitiveness,and abusive supervision will affect not only the organization efficiency, but also havea serious impact on the subordinate’s attitude and behavior.The power distance between business leaders and employees is high, and leadersare in the strong party, and the problem that abusive supervision perform such asindifference, language violence can result in changes of employees’ behavior hascaused widespread concern."be worked overtime","be donated" and so on oftenexists in current business, but these non-voluntary employee citizenship behaviorstudies have become a common attention in both practice and academic field. Studieshave shown that abusive supervision can result in CCB of employees, affecting staff’sinner perception and then reduce job performance, but the discuss about their internalmechanism of action is seldom. Therefore, to discuss how abusive supervision raisesthe employees’ compulsory citizenship behavior could have a strong practical andtheoretical significance in improving the leadership and staffs’ negative behavior.Previous studies on the path between the two seldom and mostly limit to the analysisof the staffs’ emotional cognitive and psychological perception, ignoring theleadership-member exchange (LMX) interaction influence and the moderating effectof political skill.Starting from the theory of integration of predecessors’ research achievements ofthis study, and based on245employees’ formal questionnaire in many companies,from the perspective of leadership-employee interactive effectiveness, the study builta mediating effect model of " abusive supervision-LMX-CCB", and discusses themoderating effect of political skills between the abusive supervision and LMX. Thestudy found: (1) Abusive supervision has a positive effect on the compulsory citizenshipbehavior;(2) Abusive supervision has negative effects on leader-member exchange;(3) The leader-member exchange relationship has negative effects on compulsorycitizenship behavior;(4) Abusive supervision can lead to employees of the compulsory citizenshipbehavior through leader-member exchange relationship indirectly;(5) The political skills moderate the relationship of abusive supervision onleader-member exchange, that is, compare with the employees whose political skillsare low, those ones whose political skills are high embody weaker reverse relationshipbetween abusive supervision and leader-member exchange.The results of this study not only confirm a new path between abusivesupervision and compulsory citizenship behavior, but also have explored the influencemechanism of political skills based on theory framework of leader-member exchange.The research has a important practical significance in organizational system designthrough making a win-win of effective leadership and voluntary employee, that is,under the premise of not against employees’ wishes, to realize effective leaders’behavior. The suggestions have been put forward from two aspects of leadership andorganization management.
