Leadership theory, as one of the hot spots of management research, has been risen for one hundred years in academia. So far, a variety of leadership theories had emerged in endlessly, with several important stages of leadership theory’s development, such as trait theories, behavioral theories, contingency theories and the theories of "new leadership". The research for leadership theories can’t leave leaders, employees, and situational factors, and it is the trend that the exploration of leadership behavior has been the focus of the theoretical research.Although, the development of leadership originated in the west, the rise of Chinese management in recent years lead to leadership theories in Chinese style also. CPM leadership theory, risen by Ling Wen Quan in1980s, put the elements of Chinese culture and the leadership theory together. Zheng Bo Xun put forward the paternalistic leadership based on the research object of a large number of Chinese enterprises in the1990s. The quantity and quality of Chinese leadership theories are far from western, despite the Chinese leadership theories had developed preliminarily. So this paper focuses on the current research trends and the lack of domestic research, and tries to explore suitable leadership theory with Chinese characteristics.This paper combined Di zi gui with the modern leadership, in order to research the leadership behavior of Di zi gui and it’s operation mechanism. The leadership of Di zi gui, mixed the universal love, loyalty, virtue and other Confucianism thoughts, reflects the application of classical Chinese culture in the modern management, and enriches the Chinese leadership behaviors. And this paper summarizes the operation mechanism of the leadership of Di zi gui through the comparison of a variety of leadership behavior and it’s situation factors. At the same time, it contains enlightening significance for the management practice of other Di zi gui Enterprises.This paper mainly adopts H-T CO., Ltd as the case to study the leader’s leadership behavior and subordinate’s individual behavior responses. It uses the analysis tool of grounded theory to code a large number of original data that was gathered by the author. Study found that the leadership behavior of Di zi gui includes "teaching leadership","benevolent leadership" and "laissez-faire leadership".And different behaviors taken by leaders will cause subordinates in different behavioral responses, and the corresponding individual behavioral responses include "obedience and identification","thanksgiving and return","loyalty and self-discipline". So it formed one-to-one correspondence relationship of leadership behavior with subordinate reaction. In addition, this paper divide mental models of subordinates into three categories such as "immature"," general maturity" and "mature" according to it’s different behavioral responses, and respectively discusses that the leaders should take different behavior when he face different maturity of staff. What’s more, management paradigm raised by Thomas. Samuel Kuhn has be introduced in this paper, such as the concepts of "organization management" and "self-management". Thus, it formed the operation mechanism of leadership of Di zi gui that leaders can change individual reactions and their mental models of it’s subordinates by the leadership behaviors, so as to realize the transformation of management paradigm from "organizational management" to "self-management".
