With the development of positive psychology and positive organizational behavior, people began to focus on the positive aspects of human nature, and to dig up the potential or the virtue and other positive qualities of the individual. At the same time, the positive emotion and psychological experience of employees at work has become the hot issues which the researchers concern and research. Work-related flow as a positive experience in work, which is helpful to excavate the potential of employees. It also can effectively guide the employees’ positive attitude and behavior, which is essential to alleviate the phenomenon of the the hotel staff ’s lower degree of satisfaction and the higher separation rate.However, the current research on Work-related flow dominated by western scholars. The variable of Work-related flow is still lack of a systematic study in the specific empirical research of the domestic hotel industry. Based on Flow Theory and S-O-R Theoretical Model, therefore, this article deduce the impact paths of "organizational environment-organisms- individual behavior". Combined with the need of domestic hotel industry management practice, we introduced of psychological capital as a mediating variable and emotional qualities as moderator, and further to search the effect of transformational leadership on work-related flow of hotel staff.In this paper, we selected five five-star hotel in changsha and shenzhen as a sampling point. And data base is accessed to the way of random questionnaires in the part of the hotel staff. Then, we verify whether the actual data meets the conceptual model, and is suitable for the goodness of fit and assumptions model or not, and further verify the moderating effect of emotional qualities. Finally, we get the following conclusions: First, the hotel transformational leadership, the employees’ psychological capital and the work-related flow all get a high score, and most employees recently had a work-related flow state. Second, transformational leadership is composed of the demonstration of the character, vision motivation, personalized attention and leader’ charm; Psychological capital is made up of self-efficacy, hope, resilience and optimism; Work-related flow’ second order structure of single factor model includes absorption, enjoyment and intrinsic work motivation. Third, hypothesis testing shows that vision motivation and leader’ charm can directly affect the employee’s work-related flow and the latter effect is greater than the former. But the direct effects of demonstration of the character and personalized attention to the employee’s work-related flow is not significant. Fourth, self-efficacy and hope partially mediated the influences between the demonstration of the character and employee’s work-related flow; employee’s self-efficacy, hope and optimism mediated the influences between vision motivation / personalized attention and employee’s work-related flow; leader’ charm can indirectly affect employee’s work-related flow through employee’s self-efficacy and optimism. Fifth, there are significant differences between positive employee and negative ones in the directly affect of vision motivation/ leader’ charm to employee’s work-related flow. And positive emotional qualities showed positive reinforcement effect, while negative emotional qualities has a buffering effect. But it is important to note that the two types of employees has not significant differences between the demonstration of the character/ personalized attention to employee’s work-related flow.In the end, according to the research conclusion, it put forward the management inspiration respectively from the hotel organization aspect and hotel managers aspect. All this article so as to give effective guidance on how to improve employee’s work-related flow for hotel organization and hotel managers.
