In the compensation system,the performance wage are directly related to the performance.As two kinds of incentive and effect of performance pay,which is reflected in the staff members of the existence of positive and negative two aspects.Difference with positive performance is that,the counter-productive work behavoir in the workplace environment is everywhere,how to prevent and manage the counter-productive behavior effectively, which in recent years is one of many whom the manager a headache problem, it also has been a hot academic hotspot.It is the focus of previous studies that the negative emotions of employees directly lead to the anti production behavior,The fair perception of organization has the same effect on employee’s behavior.The proportion and status of knowledge workers in the labor force is increasing,but research on domestic workers, especially counter-productive behavior of knowledge workers are very little.So,this article chooses the knowledge type staff as the object,organizational justice as a mediator variable,make a research on the relations and influence in the performance salary and counter-productive behavior。In this paper,on organizational justice as the intermediary, we through the theoretical analysis、 literature data collection and empirical research,make a research on the relations and influence in the knowledge staff’s performance salary and counter-productive behavior,Through the research, we get the result that merit pay has a negative influence on the knowledge staff’s counter-productive behavior, merit pay has a positive influence on organizational justice, the sense of organizational justice plays a partial intermediary role between in merit pay and counter-productive behavior of knowledge workers.In the end, the paper puts forward management suggestions from three aspects of merit pay, organizational justice and counter-productive behavior,summarizes the problem and prospect.The study in this text is helpful to understand the relations in the merit pay、organizational justice and counter-productive behavior.Leads us to control the organizational justice to balance the merit pay and counter-productive behavior,it will provides a reference for us to improve the merit pay to prevent the counter-productive behavior of knowledge workers.
